               Programme Objectives
               Over the past years, AXA Hong Kong and Macau has been building the management pipeline with a focus on High Potential (“HIPO”) development.  With
               increasing disruptions in the insurance sector and business landscape, AXA perceives these as a window of opportunity to revisit the way of developing
               HIPO.  “Shine through your Uniqueness” has been revamped in 2020 through combined efforts from HR and business units, with the key objectives to:
               -   Build up leadership bench strength by grooming more T-shaped insurance leaders for AXA and the industry; and
               -   Honour HIPO’s uniqueness to enable them to achieve career aspirations, realise potential and generate real value for the business.

               Design and Implementation
               AXA believes everyone has potential and everyone could be a HIPO, irrespective of seniority and area of expertise.  To cater the distinctive needs of
               different HIPO, “Shine through your Uniqueness” took a HIPO-centric approach to honour each HIPO’s unique talents, qualities and aspirations, and was
               executed in an agile way:
               -   Agile Talent Pool: A formalized HIPO identification process was in place to re-evaluate the talent pool annually based on individual’s performance,
                  potential and demonstration of company’s core values.  Therefore, there was a mix of new HIPO and experienced HIPO across seniority in the talent
                  pool every single year and the programme content was redesigned annually to address the evolving talent pool and organizational needs.
               -   Segmented Career Planning Experience: New HIPO were invited to go through a comprehensive Self-Discovery Journey to solidify their career
                  aspirations and plan for the development support needed.  The Journey encompassed:
                  •   Psychometric assessment and report debriefing as a developmental tool
                  •   “Careerpreneur” – a customized Career Planning Workshop for HIPO
                  •   Career Development Plan for regular progress gauging with HR and direct manager
                  While experienced HIPO would not have to repeat this process, but instead focus on how to excel in the company through career mobility.
               -   Personalized Growth Journey: One size doesn’t fit all.  All HIPO had the autonomy to craft their personalized journey by opting for any On-the-Job
                  Experience, Networking Opportunities and/or Formal Learning that appropriately align with their development needs.
               -   On-going Support Systems: Career development is an on-going journey.  Direct managers and HR worked together to support HIPO through ups
                  and downs in their careers, keep them on track with coaching and developmental feedback.
               Key Achievements
               The revamped programme has notable positive impact on the following areas:
               -   Cultivated the culture of coaching in HIPO’s managers and HIPO, which was a powerful skillset that could be extended to the wider population and
                  contributed to organizational success; and
               -   HIPO scored encouraging results in the bi-annual Employee Engagement Survey in 2020 with a 44% increase in “Employee Net Promoter Score” (eNPS),
                  which was an overall employee engagement indicator.


               Comments from Adjudicators
               A very well-structured and all-rounded High Potential (HIPO) development programme from assessment to development, covering training, learning,
               coaching, job exposure and HR support.  It was well-designed with training objectives identified through consultation with senior executives.  The
               objectives were clearly defined with high consideration given to people development in enhancing business performance and addressing challenges in
               talent development.

               Overall, the programme covered all the crucial elements of a successful staff development programme with a highly flexible and agile learner-centric
               approach.  It was commendable that the corporate culture were well incorporated into the programme, with great improvements on the talent retention
               rate and concrete results were demonstrated to showcase its effectiveness.
